Abstract

This thesis explores job satisfaction among high-performing young non-academic staff in Nigeria Public University. The study aims to: (1) identify the understanding of job satisfaction among high-performing young non-academic staff, (2) exploring the activities that influence their job satisfaction, and (3) understand how they fulfill work requirements. A qualitative methodology with a case study design was employed to achieve these objectives. Data were collected through semi-structured interviews, participant observation, and document analysis from 20 high-performing young nonacademic staff, selected based on supervisor ratings and consistent performance. NVivo software was used for data analysis, facilitating coding and theme development. Results indicated that participants' understanding of job satisfaction is influenced by financial compensation, non-financial incentives, passion for work, mentorship, work accomplishment, personal development, and the availability of necessary working tools. Activities contributing to job satisfaction included task accomplishment, employee empowerment, career growth, and soft skills development. To fulfill work requirements, participants highlighted the importance of time management, interpersonal skills, knowledge management, and aligning personal values with organizational goals. These findings align with Maslow’s Hierarchy of Needs and Herzberg’s Two Factor Theory, emphasizing the importance of both intrinsic and extrinsic factors in achieving job satisfaction. Participants described activities that support job satisfaction and daily job fulfillment, ultimately contributing to organizational effectiveness. These insights inform potential interventions and policy recommendations aimed at enhancing overall organizational performance and employee well-being.
