Moderation model of goal motivation, organizational commitment, and Islamic leadership among Generation Y in Klang Valley, Malaysia.
Doctoral thesis, Universiti Putra Malaysia.
Abstract
This study examines the relationships between goal motivation, organizational
commitment, and Islamic leadership among Generation Y Malay Muslim
employees in Klang Valley, Malaysia. It investigates how intrinsic and extrinsic
goal motivations influence affective and continuance organizational
commitment, respectively, and how Islamic leadership moderates these
relationships. The study is particularly relevant due to the unique
characteristics of Generation Y employees and the cultural context of
Malaysia, where Islamic values play a significant role in shaping workplace
behaviors.
Grounded in Social Exchange Theory, which emphasizes the reciprocal
exchange between employees and their organization, the research integrates
Locke and Latham's Goal Motivation and Cook and Wall's Organizational Commitment with Islamic leadership principles as conceptualized by Abd
Rahman Rahim. This is particularly relevant for Generation Y Malay Muslims,
who may seek workplaces that align with their values.
A quantitative research design is employed, utilizing a cluster and purposive
sampling method to collect data from 392 respondents via online platforms.
Partial Least Squares Structural Equation Modeling (PLS-SEM) is used to
analyze the data.
The findings reveal that intrinsic goal motivation significantly enhances
affective organizational commitment, while extrinsic goal motivation
significantly impacts the continuance organizational commitment. Islamic
leadership positively moderates these relationships, amplifying the effects of
both intrinsic and extrinsic motivations on organizational commitment.
The study offers theoretical and practical implications for enhancing employee
motivation and commitment through culturally congruent leadership practices.
However, the study acknowledges limitations related to cultural specificity,
sample size and selection, reliance on self-reported data, cross-sectional
design, and gender representation, which may affect the generalizability and
interpretation of the findings. Future research should examine these
relationships in diverse cultural contexts, consider longitudinal studies, and
include a more diverse sample.
