Abstract

This study investigates the effect of construction project manager's leadership competencies on project team performance in China, addressing the critical role of effective leadership in ensuring project success within the construction industry. Leadership competencies, which include task-related, people-related, and self-related skills, are essential for guiding team processes such as learning, monitoring, and climate, all of which influence overall team performance. However, previous research lacks a detailed understanding of how these competencies impact team dynamics, particularly in the Chinese construction sector. To address this gap, the study explores the specific mechanisms through which different leadership competencies affect project team performance. Using a mixed-methods approach, the research includes a systematic literature review and empirical data collected from 483 construction professionals in China, with a theoretical framework grounded in social information processing theory. Structural equation modeling (SEM) was employed to validate the framework. The findings reveal that project manager leadership competencies significantly enhance team performance both directly and through the mediating roles of team learning, monitoring, and climate. Task-related competencies facilitate task execution, people-related competencies strengthen team relationships, and self-related competencies foster trust and resilience over time. These insights contribute to both theory and practice by expanding leadership competency models to include team processes and by providing practical recommendations for improving the recruitment, training, and management of project managers. Despite its contributions, the study is limited by its focus on internal team processes, exclusion of contextual factors, and reliance on self-reported data. Future research should consider external influences, dynamic project stages, and cross-regional comparisons to further enhance the understanding of leadership in the construction industry.
